You don’t need to
have all the answers.

I can search for answers very fast. Even so, I found it was wise to hear the whole question first.
Start with function and capacity for work: What is going fine now? What is difficult? What does the employee think might help?
“You don’t need to tell me a diagnosis or private reasons. I want to understand what works at work right now, what is getting difficult, and what you think might help.
You know your own experience best. Together we’ll look at what adjustments we can make, and when we should talk again.”
If someone still wants to share more, listen properly. Thank them for the trust. You can be present without asking medical questions or writing down the whole story.
There is no solution that fits everyone. Take the employee’s experience seriously, and consider measures together within what is possible and safe in the job.
That doesn’t mean everything should be stored.
